2 You ve developed your competencies. Now what?
3 Evaluating competencies plays a key role in your ability to discover your high performers and leadership candidates some of whom may be hiding in plain sight. Yet the effectiveness of your evaluations toward succession planning depends on more than assessing potential once a year. How can something as simple as smarter competency evaluation lead to smarter succession planning? It all begins with rethinking performance reviews. In the realm of integrated talent management, performance reviews that tie in and inform succession planning are no longer one-offs performed once a year. Instead, performance reviews geared toward smart succession planning are:
4 Frequent Your staff should always know how they are doing and where they can improve. Even if you do annual reviews, there should be no surprises or new information. Evaluation should be an ongoing process. Evaluating talent often using competencies and on-the-job, real-time evaluations with an observation check list allows for a more complete picture of progress, skill gaps, and potential. Reviewers can more quickly see who is consistent in their performance, motivation, and engagement and who isn t.
5 360 degree Leaders need to interact with everybody, so feedback should come from more than just an immediate supervisor. Peer opinions matter, as do the opinions of those being mentored or supervised by the leadership candidate. Smart hospitals use assessment tools and technology designed to effortlessly and automatically gather feedback from a variety of staff members. This also helps hospitals find surprise candidates and those who may have a number of leadership qualities but may need encouragement and training to step up.
6 Designed to align staff goals with hospital goals Nascent leaders will be open to or already have professional goals that align with the goals of the institution. A more frequent review process allows for constant refining and integration of competencies and staff goals.
7 Excellent at identifying skill gaps Even the most perfect candidates with the perfect competency assessment scores will need guidance and professional development. Performance reviews that are all of the above frequent, 360 degree, and focused on aligning employee goals with those of the institution are really, really good at showing what s not quite up to snuff. Managers can then begin cultivating leadership candidates through competency-based training opportunities.
8 Getting Started: Three Simple Steps to Smarter Performance Reviews Ditch the paper processes. Getting the bird s eye view of your talent, not to mention integrating staff goals with hospital goals, takes more than a file cabinet full of paper annual reviews. Work toward integrating your performance management with your learning and development initiatives. Competency-based performance reviews will highlight both the good and the bad. Yet performance feedback without the opportunity to provide development opportunities is a dead end. Performance and learning go hand in hand; managing both effectively often requires switching to an integrated talent management system. Set short-term goals that can be reviewed frequently. Employees will be more engaged with goals that are achievable, relevant, and tracked often. Spend time discovering career goals. Staff should feel comfortable expressing what areas they want to develop or where they want to go next in their career. This will help you develop a performance plan that is catered to their goals instead of leaving staff feeling they are stuck on a single-track career path.
