5 To Ten Things to Consider When Buying a Human Resources Management System (HRMS) In the next section, we ll rovide you with a list of some of the functionality and individual features you may want to include in your checklist of must have or nice to have HRMS criteria. But first, let s take a look at the bigger icture the overall attributes of an HRMS that need to be considered and who should be involved in the roject secification discussions and software evaluations. In addition to your HR team, you should consult with someone from IT who can hel illuminate hardware needs, data conversion and integration issues, and imlementation considerations. You ll also want to have reresentatives from finance and ayroll on your HRMS selection team, since both of those areas need access to information you will soon store in your new HRMS. Once you ve assembled the right team, it s time to determine the most imortant considerations for choosing and imlementing an HRMS. These discussions should include: Emloyee Database: The central HRMS database is the single oint of truth for all emloyee-related information, so it has to erform flawlessly. Is the database designed on a latform, such as Microsoft SQL Server, that remains fast and reliable as the data file grows larger and larger? Where is the data stored internally on your comany s hardware, or online as in the case of an HRMS offered as Software as a Service (SaaS)? How retrievable is the information in the database? In HR, you are always tracking dozens, if not hundreds, of things about emloyees. Is it easy to find the information you need, when you need it? Is your staff s sensitive identity and health information adequately rotected? Does the system contain security features that allow you to define what information a user can access based on his or her role within the organization? 3
6 Ease of Use: This may be the most imortant asect of an HRMS. Quite simly, an intuitive HRMS will hel you realize a better ROEI than one that is difficult to learn and comlicated to use. You will take greater advantage of HRMS functionality and emower more eole in the organization if it s easy to store, access, and analyze workforce information. Who will be using the system daily? What is the sohistication level of the average user? How much time can be allocated for training and onboarding to the new system? Integration: Information about emloyees needs to be shared with other deartments, software alications, benefits carriers, and ossibly third-arty administrators. What information about comensation, benefits deductions, time-off accruals, and hours worked will be needed to rocess emloyee ayroll? What workforce cost information is needed to kee accurate general ledger accounting records? If you outsource some HR rocesses, how will information get transferred back and forth with your HRMS? Will any third-arty ayers or third-arty administrators need to access your HRMS data? Ability to Grow in Functionality: Do the HRMS systems you are considering allow you to buy just the functionality you need right now and then urchase additional functionality in the future? By starting with the more basic, standard HRMS functions, you can learn to use the system and discover what other HR rocesses need to be imroved. This can be much more cost-effective than buying a system with bells and whistles your organization doesn t currently need. Within the budget, is there an oortunity to earmark future funds for new features or enhancements? Which features are essential today, which will be imortant in the next two to three years, and which are not likely to be needed in the near future, if ever? 4
7 Third-Party Add-On Alications: When you urchase additional functionality (sometimes called add-on alications or modules ), those tools may be built by your HRMS vendor or by third-arty develoers. There s nothing wrong with third-arty alications often, they offer more secialized best in class features for an HR function such as recruiting, erformance evaluations, or succession lanning. Make sure you know who will be resonsible for suort of any add-ons a third-arty or your HRMS vendor. Can a desired third-arty alication be integrated with the system? Who at the organization or vendor level will coordinate the integration of third-arty tools and systems? If integration is not ossible, what are the alternatives? Timeliness: An HRMS will not be valuable to your organization unless it is ket current in terms of comliance laws, form changes, and new recordkeeing requirements. Every HRMS vendor will offer software udates to kee your organization in comliance with the latest changes in workforce laws. How will udates to the software be delivered and how often? Will all of the changes be delivered in one annual software udate? Or will the vendor make more frequent udates if imortant changes are taking lace? Suort: When you invest in HRMS technology, you need a vendor that will be a true artner to your organization. Find out exactly what technical suort will be available to you and your HR team. In addition to technical suort, what other benefits are rovided? You ll find a list of more questions to ask vendors about their technical suort in the section entitled Evaluate Vendors, Not Just Software. Training: U-front training is absolutely essential to getting the maximum value out of your HRMS. You don t want to use the system incorrectly and end u with bad data. You also don t want to send more time than you have to on any given task training will show you all the best shortcuts and roductivity tis. Beyond training for you and your staff, you ll also want to consider how much training will be needed to roll out the system across the organization esecially if your new HRMS rovides emloyee and/or manager self-service and shared business analytics. Do you have budget and resources to manage training internally? Will your chosen vendor be available to rovide the level of training required? 5
8 Total Cost of Ownershi: When you re ready to make the business case to your executive team for an HRMS, be sure that you ve estimated its cost-effectiveness. Look out over three years at your total cost of ownershi (TCO) for a clearer icture of what your HRMS will truly cost your organization. When calculating TCO for HRMS, remember to add the cost of: The software licenses for the initial functionality urchased. Any add-on alications lanned for urchase during the first three years. Any new hardware needed. Imlementation (outside consultants or internal IT resources). Customization of the system or creation by outside rofessionals of custom reorts. Three years of technical suort lans. U-front training to learn the system. Recurring or additional training as new emloyees come into the comany or new functionality is added to the system. Imlementation: Be sure to discuss imlementation exectations with your evaluation team and with your otential vendors. You ll want to avoid as many surrises as ossible during this imortant time. How difficult will it be to transfer your existing data into the new system? Who will be resonsible for that? What hardware will be needed? Are other software alications or certain oerating systems required? How many resources from the IT deartment will be needed to imlement the system and maintain it? 6
9 The HR software Buyer s Checklist Before you begin researching and evaluating HRMS solutions, it s imortant to determine what secific things you want the system to be able to do. The following checklist contains key software caabilities your comany may need in a new HR software solution. Check off the items that are integral to your comany s HR rocesses. You may also have needs that fall outside of this checklist, so add any unique requirements your comany may have to this list.
