Restorative Discipline: Turning Behavior Problems into Opportunities Dennis Janzen Ph.D. Director of Athletics Fresno Pacific University
Restorative Discipline emphasizes a desire to do what is right because it is the right thing to do. Trust Relationship Commitment Motivation Extraordinary Achievement Seek to make the extraordinary our new ordinary
We ve all been there We got problems the team has issues Bobby has issues Suzy is poison We re just not playing well right now We ve got attitude issues Bad chemistry never really reached it s potential underachieved disappointing season Coach we had (have leadership problems.
The phone call. The conversation The dilemma The worry The hope
Team Discipline - Framing Thoughts and Realities For a family, team, school, or society Rules, laws, and agreements will be broken Resulting in: increased stress, discomfort, mistrust for relationships. Damaged relationships, conflict, and danger to commitments and culture. All members (coaches and players) are impacted
Typical Competitive Sport Culture The traditional sport culture does not typically accomplish desired educational objectives to the levels that are possible. Team culture is the product of all things that are present (and presented) INCLUDES HOW DISCIPLINE ISSUES ARE HANDLED!!
Conflict Danger and Opportunity
Do you want: Compliance or Commitment Building a culture of commitment: Set worthy (valued) goals Model (language of us and we ) Value of the individual Permission to fail (succeed)
Great coaches, teachers (leaders) are better at: Capitalizing on teachable moments created or recognized Leadership behavior that influences - Discipline system - Building and establishing team goals - Program standards - Leadership/character development
Effective Teaching & Coaching Good or great? Great coaches and teachers do the same things the most important things: 1. Truly believe in what they are teaching 2. Their behaviors manifest who you are. 3. Believe that all teaching/coaching is a call to make the people around you better. 4. Their commitments overcome their weaknesses.
Characteristics of Great Teams/Programs Great teams/programs have great culture. Great teams/programs are cohesive; intentional, consistent and synergistic: - Discipline system - Building and establishing team goals - Program standards - Leadership/character development
Team Discipline - Framing Thoughts: Effective (great) coaches respond to issues - Issues = Conflict - Conflict = Opportunity - Opportunity = Achievement!
What we do matters!! Leadership, Courage and Responsibility A coach s response defines a team s culture A team s culture defines the team s success and the team s response defines a team s culture Players will do what you train them to do. - Coach-Athlete relationship trust Coaches coach the way they were coached.
Restorative Discipline: Opening the Door to the Extraordinary The height of insanity is doing the same thing over and over, and expecting a different result. ~ Albert Einstein If you continue to do what you ve always done, you ll likely continue to get what you ve always got Very little separates the ordinary from the extraordinary individually and groups (3%...)
Coach Responsibilities Team Culture and Discipline It is less about the X and O s, and more about the Jills and the Joes. Bruce Brown (ProActive Coaching LLC) A common mistake among those who work in sport is spending a disproportional amount of time of time on x s and o s as compared to time spent learning about people. Coach K
Restorative Discipline: An Important Part of a Successful (Good to Great) Program Leadership Behavior that influences. All great groups/teams/communities are built on an unshakable foundation of trust. Extraordinary accomplishment requires extraordinary trust, relationship, and commitment to teammates and the agreed-upon mission RD uses and encourages many higher-order and basic level character traits. Retributive discipline does not.
Comparison of Retributive Discipline to Restorative Discipline Retributive Discipline What rules have been broken? Who did it? What should the punishment be? High control; low support Compliance Restorative Discipline Who has been harmed? What needs to be done to repair the harm? Who is responsible for fixing the problem? High control; high support Commitment
What Normally Happens Retributive Approach Distancing of offender from the community or group. Trust is lost Relationship damaged Commitment weakened Possible continued resentment Restorative Approach Compelling/teachable opportunity Can build communityenhancing charactertraits Allows offender and victims to gain perspective
The appearance of harmony and non-conflict may not equal an atmosphere of trust and commitment to team relationships. Unmanaged Conflict = Escalation of Issues Even the best teams experience conflict Great teams - show care, concern, and a constructive response to conflict. Great teams - No one is afraid, nor immune to accountability. Get over it
What is Restorative Discipline? Recognition of violation creates bi-lateral obligation (offender team members) - offender acknowledges wrong - accepts responsibility for harm done - mutual agreement for consequence and desire to restore relationship - Acceptance-Trust-Relationship-Commitment Is a first alternative to the traditional system of school discipline of isolation and corporal punishment (suspension, expulsion, caning, etc.)
What Restorative Discipline is Not: A relaxation of standards or rules. Primarily about forgiveness or reconciliation Mediation/negotiation A program Useful only in minor offenses Adversarial or litigious The only answer. IMPORTANT If the offender refuses/fails to re-commit, there can be a point where separation is in the group s best interest.
Restorative Discipline Flow Chart: Athletics The RD process increases the opportunity for teammates to be held accountable for their misbehavior by actively participating in the process of establishing consequences to help repair the harm done to the team and their teammates. The teammates must also acknowledge the value of the person who has caused the harm and seek to be supportive of that person throughout the restorative process of trust, relationship, and re-commitment to the core covenants originally established by the entire team.
Restorative Discipline: Building Community through Commitment to Others The Positive Power of Belonging, Significance, and Community
Restorative Discipline: Building Community through Commitment to Others Basic Premise: Belonging and Significance are the strongest factors in preventing violence and behavioral violations in teams, schools, and communities. How Belonging and Significance are achieved is crucial to building a culture that values and engages people for the community good. - Inclusion of members in setting the right goals - Building a sense of individual value to the achievement process of community/team goals.
The Three R s of Logical Consequences Consequence from misbehavior must be: - related (clean up a mess; apologize) - respectful (avoid creating humiliation why are you so stupid?) - reasonable (avoid using power to ensure suffering clean up all desks in the room)
Challenges to Implementing a Restorative Discipline Approach for Athletic Teams/Departments Time Basic training can take 2-3 hours. Functional RD Training can take 8-15 hours. For more information on full RD Training & Certification djanzen@fresno.edu Breaking down misconceptions Educating constituencies and communities. Resisting temptation to take quick and easy response punishment/retributive
Restorative Discipline: Strengthening the Greater Team Culture Increased accountability - motivational rather than defensive Violations become opportunities - build and strengthen personal responsibility. Creates agreements that strengthen team commitments Teams that experience conflict and internal challenge recover with greater confidence - withstand greater challenges later.
